Challenge

Leaders needed a clear, practical way to make career growth a daily leadership behavior, while improving retention, visibility, and internal mobility in a project-driven AEC environment.

Solution

A 4-lesson, mobile-friendly Rise course that equips managers to run growth-focused conversations and build actionable IDPs. Core content includes:

  • Leadership mindset for development (retention, visibility, mobility).

  • 70–20–10 model with leader actions.

  • IDP essentials (strengths, SMART goals, action steps, accountability).

  • 4-step conversation framework: Normalize → Explore → Align → Plan.

  • Making talent visible: recognition, mentorship vs. sponsorship, and using job architecture/promotion criteria for fairness.

Process

  • Analysis: Identified turnover and visibility pain points; defined leader behaviors to address them.

  • Design: Chunked into 4 short lessons with scenarios, reflection prompts, and “leader tips.”

  • Development: Built in Rise using tabs, flips, hotspots, and scenario choices; produced clean visuals in Canva; added alt text and clear headings.

  • QA: Accessibility review and SME edits for accuracy and tone.

Results

  • Leaders gained a repeatable conversation structure and IDP toolkit they can apply in 1-on-1s.

  • Improved consistency and fairness by anchoring growth discussions in job architecture and promotion criteria.

  • Increased visibility and sponsorship behaviors (recognition, stretch assignments, cross-team opportunities).

  • Concise format supports busy managers; easy to maintain and scale.
